Abstract
The article presents a constructivist perspective on conflicting relationships of interests and recognition and their consequences for negotiations within companies. Grounded in discussions of industrial relations research and sociology of work, methodological insights from Documentary Method are applied. Case studies on reorganisation processes in early education daycare facilities are presented. They show how employees' orientations - which structure their perception, thinking and acting - provide opportunities as well as limitations for making claims of interests and recognition, and what this means for the articulation of demands by the workers. On an organisational level, we show how these constellations of interests and recognition effects dynamics of conflict. By this approach, we offer a new perspective on negotiations in companies, making visible both the actors' constructions and the operational consequences for conflict dynamics in their respective organizational, field specific, and historical contexts.
